The faith-based, nonprofit health system responded to a pandemic staffing shortage by devoting $160 million to pay adjustments, sacrificing 2022 operating profits in favor of granting employee raises. Despite having over 28,000 employees across North Texas, THR makes an effort to listen to its workers: When a Black nurse emailed CEO Barclay Berdan in 2021, saying she didn’t feel that Black nurses were being promoted at the same rate as other colleagues, THR revamped its charge-nurse selection policy, and today, 42% of senior charge nurses are people of color. The firm climbed 37 spots on this year’s list.
Not far from THR’s Arlington, Texas, headquarters, in the town of Sanger, 39% of children live in poverty, so THR awarded the local school system a $300,000 grant to support food insecurity programming. To date, THR has allocated nearly $25 million in grants to 25 organizations.
A unique employee governance system means THR staff are involved in decision-making at the highest levels of the organization; the nonprofit hosts a nursing congress, whose members, nominated by their peers, offer recommendations for improvements to policy companywide.
This faith-based nonprofit health care provider has a reputation for looking after its employees as well as the patients it serves at hospitals, surgery centers, and clinics across 16 counties in North Texas.
- A recent emphasis on diversity, equity, and inclusion has yielded improvements in racial diversity and gender representation in leadership roles. In 2022, the company also launched the second wave of a program designed to develop a leadership pipeline that reflects the demographics of the communities that Texas Health Resources serves.
- New employees are welcomed by a full-time “onboarding navigator” who helps guide recent hires through their first year, starting with job acceptance and worksite integration.
- Texas Health Resources fosters a culture of appreciation that includes informally thanking employees for their work during meetings and on rounds, as well as formal service awards, along with email and video messages from executives.
- New benefits in 2022 included Transform Diabetes Care to assist with lifestyle choices, overall health, medications and screenings; free premium membership to the mindfulness app Headspace; childcare subsidies through a daycare flex spending account; and pet insurance coverage.
- “In the short time I have been here, I have observed bonuses, market adjustments, and merit raises given despite the pandemic and the increased staffing expenses incurred,” said one employee. “This exemplifies the importance this organization places on fair pay for their employees.”

The past couple of years have been extremely challenging for health care workers, but Texas Health Resources—the highest-ranking health system on this year’s list—fostered a remarkably supportive community for its employees. Indeed, 87% of employees agree that “people care about each other here.” In 2021, the faith-based nonprofit launched a student loan repayment program. (A tuition reimbursement program has been around for years.) During the pandemic, the organization rolled out a Virtual Open Door program that enables employees to contact managers and other leaders via phone or instant message, any time of day. As part of the organization’s extensive DEI efforts, a pilot program launched in 2021 aims to diversify the leadership pipeline and ensure that management reflects the demographics of the communities Texas Health serves.
